T-Select uses structured and systematic multiple mini-interviews (MMIs) to assess the personal characteristics of prospective teachers. T-Select consists of multiple, independent stations that target a range of non-academic attributes.
MMIs have been used for decades to select candidates for medical education, and some of the best education systems worldwide (e.g. Finland) have started using them for Teacher Succession. At TSP, we use a research-informed approach to develop and test T-Select for teacher education programmes.
Our recent pilot studies in England and Scotland show that T-Select is well-received by applicants who describe the approach as ‘fairer’, ‘more interesting than traditional interviews’, and allow applicants to ‘start fresh in every station.’

In this Insight, one of our Multiple Mini Interview assessors describes her experience. These MMIs were the central element of the selection process for a large teacher training programme that was implementing MMIs for the first time. For the MMIs, a room was set up with three stations. At each station there was a task for the candidate to complete, and an assessor ready to mark their efforts. After a set time, the candidate moved on to the next station and the assessor welcomed their next candidate.

An MMI typically includes four to six interview stations.

At the beginning of each station candidates are given time to read a card with simple instructions to orientate candidates. Multiple mini-interview stations vary in form. Some may be a fairly traditional one-to-one interview; other stations may be more interactive. Candidates might have to watch a video and respond or complete a task along with a helper. Even though these are often framed in a school context, no prior educational knowledge is required to address them. Stations are designed to probe candidates’ values and ability to think critically and flexibly.
Multiple mini-interviews are assessed using standardized criteria to ensure high reliability. Stations focus on particular attributes with communication often assessed across stations. Stations are given a weighting, and assessors may include additional qualitative comments. Assessments are best completed online using a secure platform so scores are immediately available for selection decisions.
Research suggests that MMIs are a fairer, more reliable interview approach than traditional interviews as they involve multiple independent assessors and a range of tasks designed to assess different competencies. They are highly structured and target specific attributes (e.g., resilience, communication), and have a strong evidence base for their predictive validity.
